EXECUTIVE SUMMARY:
This report looks into the change management process observed by us in Net Magic solutions. This report discusses why understanding change is important for us so that we would be able to handle it when we are in that situation. And what changes Net Magic Solutions has gone thorough and also would make in future or in other words changes that are going to happen. Net Magic Solutions is a leading IT service provider. It provides IT solutions to companies irrespective of their industry. With its help companies can make their operations process simpler and increase their profits. Change management is a structured approach to transitioning individuals, teams, and organizations from a current state to a desired future state. It is an organizational process aimed at empowering the employees to accept and embrace changes in their current business environment. There were three changes that we observed in Net Magic Solutions which were change in technology from NBSS (Net Magic Business supporting System) to BMC Remedy which was adopted 6 months ago. BMC Remedy is automated software that does not require any manual input and increases efficiency and effectiveness. The second change we noticed was a change in the salary pattern of the company as employees were paid according to their performance and if their performance was not up to the required standards a small amount of their salary was kept on hold until their performance met the expectations of the management. The final change we observed was the movement of employees from one project to another. Furthermore the report also describes the culture adopted by the organization, the organization structure and ends with a conclusion of the report.

PURPOSE:
The main purpose of this report is to study the various types of change that Net Magic Solutions, an IT solutions company, has occurred or undergone in recent years. As potential managers this study will be highly beneficial for us as it will enable us to identify why change is so important for companies, when the best time to incorporate these changes is and what procedures must be followed for it to be successfully implemented.

SCOPE:
This report will discuss the changes that Net Magic Solutions has undergone and we will attempt to identify the impacts these changes have, find out the reasons for this change as well as their threats.

OBJECTIVES:
Net Magic solution is an IT solution company, the changes that we have observed in the organization are: Changes in salary paying pattern. Changes in technology. Employees being shifted from one project to another.

COMPANY PROFILE:
SharadShanghi is the founder of Net Magic in 1996 in Mumbai. Net Magic Solutions is a leading IT service provider. It specializes in Internet Datacenter & Managed Hosting, Infrastructure Management, Managed Security, Cloud Computing, Application Hosting, Messaging & Collaboration and Disaster Recovery & Availability. The company works with various institutions ranging from banking and financial, e commerce, media, to IT hospitality and education among others to decrease their operating costs in IT. The company has around 10 offices around India. Net Magic Solutions exist to serve companies that require their help. They enable companies to simplify its systems and operations while maximizing profits. It is growth rate 500% from the last 5 years. It started with 8 employees and now has more than 1600 employees.

Types of Services:
It provides three types of services 1. Dedicated or Infra manage services 2. Non Dedicated or On manage services 3. Shared Services They have a data centre in Mumbai, Delhi, Chennai and Bangalore. In Pune they have software developing company. Also in USA they have a cloud data centre. Their Sales offices are available in mostly all metro Politan Cities in India. Recently they have made a data centre in Dalal Street which is managing complete servers and services of Bombay Stock Exchange. Caf coffee day, Nokia, Sahara, Star plus, India Infoline, Anand Rathi, Apollo tiers, JB Chemicals, Vodafone and TCS, these are well know costumers of Net Magic. This company works form a small company who requires only domain and a shared website approximately it will cost around Rs 300, to a multinational company for the Service infrastructure hosting and management in Corers. In the hosting part, maximum famous websites like Ibibo, Yatra.com, Voyog.com, and Vodafone. in, makemytrip.com, Bank of India and many more. Company assures his customers 99.99% availability for services and servers. If customers are not satisfied, he or she can directly talk with the CEO of the company.

Furthermore they believe in quality. A Change in the culture of a company can occur due to external or internal factors. This could be due to a change in the leadership within the organization as a CEO could be appointed and feels that the present culture is not right and might change it as he or she feels it is more appropriate. Or it could be a change due to the present culture seems to laid back and employees not utilizing their skills efficiently. The main motive for changing the culture of an organization is to gain a competitive advantage edge and improve its self and increase profits. These changes are accomplished using various modes which are inspiration, which is used by the leaders who act as role models and inspire employees through speeches. Information, which is used by the management to attain changes through incentives, promotion, demotion, negotiations and so on.Intimidation, which is used by the department heads. Net Magic Solutions uses the inspiration mode to accomplish any changes if required.

LITERATURE REVIEW:
Change Management is a science and an art. It is a structured approach required for the transitioning of individual, organizations and teams from the present to a desired state in the future. Its main aim is to empower employees to accept various changes within the organization. A common definition used for change management is a set of processes that is employed to ensure that significant changes are implemented in an orderly, controlled and systematic fashion to effect organizational change. One of the goals of change management is with regards to the human aspects of overcoming resistance to change in order for organizational members to buy into change and achieve the organizations goal of an orderly and effective transformation. Murthy (n.d) Change Management is managing the process of implementing major changes in information technology, business processes, organizational structures and job assignments to reduce the risks and costs of change and optimize its benefits. For any cultural change communication used to be the core principal. Any changes in culture can be done by role modelling, storytelling and persuasion. As per (Susan M. Heathfield), one organization can transform their culture with three major steps. They are: Understanding the present culture before changing it and see whether is it a time constraint activity before initiating the next two steps. Define the steps where the culture should go, what all are the support activities for this cultural change, whether this culture directly links with the organizational vision etc. Finally employees must be given proper directions so as to behave properly with respect to the change. Change management is a structured and strategic approach to initiate and manage the change process in the organization structure and culture as well as the individuals/teams behavior and attitude towards the change transition in the field of the business processes, technology implementation or any other policies of an enterprise. Change Management is an organized, systematic application of the knowledge, tools, and resources of change that provides organizations with a key process to achieve their business

strategy. Managed Change is the LaMarsh& Associates, Inc. approach to change management and is designed to bring the organizational and people sides of change together - for results and benefits. Addressing the human elements of change by way of this disciplined approach will increase the speed of implementation of your change project and thereby decrease the cost.

CHANGE IN THE ORGANIZATION:


Change in Salary Paying Method:
They have changed the method of paying salary to employees. Earlier they used to pay the salary on fixed basis but now it depends upon the performance of employees. In detail this method is nothing but the company, with help from the managers decides about proper settled amount from the salary, if performance is not up to certain standards they will deduct a certain amount and add on that amount after three months if their performance improves. This performance appraisal will be decided by managers. As we talked with company employee (team leader) he told us his team working rate has been increased drastically and they are more effective and efficient but he also revealed that it is also leads to employees leaving the organization. They start thinking about bias and partiality and it leads to more politics in the organization that is because of performance base salary is depending upon managers. And off course it resulted in more authority powers in hands of managers.

Shifting Of Employees From Project To Project:


Earlier Net Magic Company had different employees for different projects and different employees for daily projects and day to day activities. According to the availability of projects, the company started shifting employees from project to project. According to the new project, the company will assign their employees with a dead line and when the project will be over automatically again the employees will be back to their old project or day to day work. Our conversation with the team leader working in Net magic about informed us about this change. He is very excited because, he is working on some big project of BSE (he did not share the project details). And he can use his skills, he can prove himself to his manager and he feels more responsible. But some of his team members do not take this opportunity like this way. They found it as more work load.

Technology Changes:
They have a ticketing system called NBSS (Net Magic Business Supporting System) developed by the Net Magic itself, it is a system where the company will track the request assigned to a particular employee. It has been used for around 6 months and has proven to be very advanced software to manage the technical process. They tested BMC software for 6months before implementing it. It will be reduce the company cost. This has increased the companies effectiveness with efficiency. This ticketing system is nothing but a process of getting the complaints of customers to engineer. Their main business itself is IT solution for various companys. It is always mandatory to know the problems in time and division should be making to engineering quick and solutions must be fast. Especially for customers like Bombay stock exchange, they need to be very fast otherwise they can lose the important clients. This kind of change they come up with is wide change of performance in company.

SUGGESTIONS:
Since the BMC remedy software has recently been adopted by Net Magic Solutions, it would be good for them to check the deficiencies with the software and update the program when needed. The new salary pattern of the company is such that it demotivates workers as they are not paid the total salary. This creates an ill feeling among employees and may result in workers not improving but further decreasing in their performance. To curb this problem, managers instead of holding up employees salary until their performance standards are on par with management requirements should provide training programs for such employees. This would prove to be a more effective method of improving employee performance. Net Magic Solutions shifts its employees from one project to another. This could hamper the productivity and efficiency of the employee as he or she has been working on different projects at the same time and could lead to work stress. Instead of this, Net Magic should let that employee work on the same project and once that project is completed allow them to work on another one. This could be more effective as the employee would be able to devote more time and attention to that particular project ultimately leading to the success of the company.

CONCLUSION:
Change occurs frequently. It is a known fact that People, Processes and Policies play a vital role in identifying how change management can impact the organization. Organizations must be able to adapt itself towards the changing order for the change to be successful. Organizations change to achieve goals and meet the objectives and for this a change in the companys HR policies or other policies relating to the matter is required. Change is of utmost importance for any company to survive. We can see how Net Magic Solutions has adopted changes to help their employees perform better, enable the technology used to be more effective and rotate its employees in different projects. Net Magic solutions believe that this change is essential and will be beneficial for them in the long run.

As we all know that, change is the need of life without change is like you take birth and died in childhood itself even you have lived long life. Change is law of life. One of the important issue in our country according to me is westernization or modernization, it has been covered our metro Politian cities (mainly because of United States as everyone is inspiring this country). As per our society, our tradition, customs and religion, we never are been allowed to adapt these changes. But the thing is, we are adapting it because who can say this modernization is wrong and our culture is right, many people many thought no one can make the decision or rule on this. And What I think is Change is a law of life as I wrote it above and now I proved it. If you are modern, wearing branded outfit and using highly upgraded gadgets then only you can say I am in modern country or I belonged to developed country and everyone wants it desperately. Change always has two side effects one will be good side and one will be bad side like two side of a coin. But nothing is good and nothing is bad in the change management. Its a matter of time what is good to you and you are going to take this. As per our assignment and a company we have chosen, their growth rate is just marvelous comparing to other IT solution company. They really appreciate the law of change. They eagerly want to make changes in their internal as well as external environment basically to get more efficiency and effectiveness more over the demand of time and external environment. And the subject LCM enables us to find the changes clearly. Like most of the changes they have planned and predictable with experiences. That is good enough to manage risk. LCM is kind of subject who enabled me to use the concepts to make my career strong as well as my personal life. After having some powerful session of LCM with our faculty, I really appreciate to take decision and to lead my life without hesitation of Changes. I had a lot of changes in my life as I grown up and in getting more close to my career. Some time I unable to manage those changes, I feared of getting negative results but now I am learned a lot more from past experience I always prepared to get whatever will be the result.

After studying this subject I could make some changes in my personal life. Some time back I was a very active and self-motivated person and I used to do many activities on my own without anybodys help. I used to set short term goals for myself and achieve them in a certain period of time. After some time due to some problems I lost my motivation and the feeling of making progress in my life. But after studying this course I felt like before once again. I started setting goals and noticing that I need to improve my leadership qualities after learning this subject. I want to be in a position where I need to maintain a group of people in an organization and even I aspire to become an entrepreneur in future. I want to improve in some skills, style and having a vision and a perfect goal in life. When compared to the styles of leadership what I learned in the class, I want to adapt to the style of charismatic leaders. I also learnt how to coordinate with people and how to communicate with them without bothering culture and structure of committee. I have also changed the way of behaving with my family especially with my friends too. My way of talk is also a lot change with my friends as change management of culture is different from one region to another region. These changes have increased my self-confidence and also increased my strength in tackling changes. This course has also made it easy for me to analyze changes and adopt them with a positive approach. Now i believe that changes are good opportunity to overcome my weakness and open myself for new challenges. It also taught me to have a positive approach to the changes happening and made me more flexible in my behavior. Leadership and change management not only helps individuals in an organization but also helps the organization as whole to attain their goals. Change is important in an organization to allow the employees to learn new skills and explore new opportunities. The organization should also take efforts to bridge the gap between current skills and required skills. Leadership Change Management is very important in an organization, lots of changes happening in an organization. As per my view I dont liked changes in my life because it make me uncomfortable. Once our LCM classes had started I was not much conscious about the subject or the importance of it with respect to change and leadership. But this was the only subject in our program which trained us the importance of change management with respect to corporate world and in my personal life. I understood from this subject, the change is the only continual in life and we need to do the right things when that change occurs. This subject helps me to understand the importance of change in order to do things differently. Another thing I learned the concept and different cultures that happening across different organizations. Now Iam very confident to handle various group issues and I can solve that and bring everyone together so as towork as a group. From the college point of view Leadership Change Management helps me to show my leadership skill in good manner. With the help of this skill I can support a group in achieving our overall objective. In the Leadership Change Management my teacher done very important role, because she guide us and motivate us to think on different way, Iam thankful to her. And she also helped us to read news articles to improve our reading ability. With help of this activity we can understand the importance of analyzing the external environment, and it will improve our knowledge and we can see what change is happening. There has been a lot of changes happened with me in my life. I have always been restrictive to change. I was never equipped to accept any change and able to settle in the change. It never struck me that the change happening was all long term and will never get faded for any reason. I was actually not capable for adapting the change, but kept blaming on the environment for such changes to happen. Since I have not been much outward to grab opportunities I have missed a lot of them. Leadership and Change Management as a course is patterned in a way so that it guides us on how to tackle the changes and go forward with it in an organizational level. Planning can always been done so that change can be easily forecasted. This module describes wholly about changes that happen individually at different levels in a person rather the focus on the corporate changes happening. There must always a planning be done irrelevant to how much we succeed in the task. We can always not have a control over the change but see through the change on how to tackle it. First difference that I monitored in myself was that, I was a little recluse in ma behaviour which I knew will not let me adapt changes at the earliest. I now come up with my ideas and speak up, thats my try. I will not mind if its right or wrong bus just do it. It gave lot of confidence rather fear of speaking. So this helped me focus on what I need to do rather lagging behind. So as an outcome I have learnt to move forward even if failed and have a look out for what can happen next. This showed me a right path. Whatever happens life has to go on. Started believing in this statement. Secondly I monitored changes happening slowly since my attitude is being corrected in the first phase. I never use to mix up with lot of people. But now working in groups and sharing our thoughts and work has made me learn a lot. The dedication that I show to do work has never been so. I had belief only in individual work and output. But as time went I found out that team work is the best work with a good guide. We can actually share a lot of our ideas, thoughts and also get to know a lot of information from everyone which put together adds on a value. So a group is always encouraged to do work. Which also fun at the same time. I felt so good when my work gets appreciated in a team. Any point of time raising our views can change the plan and bring in better results than expected. As I read through I am analysing myself to be more thoughtful at the change in my character. To be an entrepreneur these modules will help us tackle the futuristic markets. It will be actually difficult to know what kind of leadership quality we posses rather than set our own style of

leading our subordinates. I have started taking failures or defeats with pious. Everyone is liberal to give his/her thoughts and as we in groups has to set aside all personal view points and work with the tasks that is been done. The major change that LCM has brought into me is the speaking more and be idealistic. Things will always not favour our way but we can work through so that it comes our way someday. Which will be the day of success.

When we hear the word change how many of us start to panic? I know I do. I think the reason for this is because we have gone so used to things being a certain way that we have been accustomed to it, hence we are reluctant towards a change in that particular context. For example, when facebook first changed its layout and people started creating groups to bring back

the old facebook, these people did not see that it was changed to benefit its users and make it simpler to use. This is the main reason for a change in any system, process, and technology and so on. Change is something that is bound to happen. It is inevitable. To me, when there is a change, few factors go through my mind like, will I be able to cope with it, and will I be able to succeed in it. Its these factors that make me resist this change. But in time I realized that if I continue my life this way I would have not grown in any way. Even 10 years from now I would still be in the same place, mentally of course. Therefore I had no choice but to give it a try, after all even if its not successful, failure is a stepping stone to success. We all go through changes at different points of our lives. Sometimes we accept it and conform to it and sometimes we just dont. Before starting my MBA I was quiet laid back in life. I used to take things as they come and therefore I was never really stressed or even pressed for time. But all that changed after the first month of my MBA as we had a whole lot of presentations to make, assignments to submit, quizzes to study for and not forgetting our exams. Although I did not have enough time I made time to cope with my studies. Is the stress still there? Obviously! And am I able to manage it and cope up with it? Yes! The same week this report is due, I got five other assignments and presentations to make and I think I can boldly say that I know I will be able to complete them in time. But would have I been able to do the same during my degree? I doubt it! So the change that I experienced was in simple terms a behavioral change and I was able to manage this change by controlling my emotions and not only adapting but also accepting the fact that a change is required. Although we are just half way through this course, I feel that LCM as a subject has enabled me to dig deep and think about various changes that I would go through even in the future and to a certain extent it has made me prepared to face these changes. It helped me to learn how culture can bring about change. It helped me attain leadership skills which will be useful not only when we start working but also as we do our group assignments and presentations. I feel that a person doesnt always have to change himself to adhere to the change but may have to alter his path to adapt to the change. In the organizational point of view change enables employees to learn new skills; similarly, this change that I have gone through has enabled me to learn how to manage time and become more effective and efficient.
